Abstract

The rapid advancement of Artificial Intelligence (AI) is transforming the way organizations manage human resources, shifting Human Resource Management (HRM) from a predominantly administrative function toward a strategic and data-driven organizational capability. AI technologies, including machine learning, predictive analytics, and generative AI, have increasingly been integrated into recruitment, talent management, employee development, performance evaluation, and workforce planning. However, existing studies often examine AI adoption, human capital development, and HR analytics as separate domains, resulting in limited understanding of how these elements collectively contribute to HR transformation.

This study aims to develop a conceptual framework for understanding AI-driven human resource management in the era of artificial intelligence. Using a Conceptual Literature Review approach, this research synthesizes recent literature related to artificial intelligence, human capital readiness, HR analytics, and strategic human resource management. The analysis identifies key conceptual relationships among these dimensions and proposes the AI-HR Transformation Framework as an integrative model of HR transformation.

The proposed framework suggests that the successful implementation of AI-driven HRM depends on the interaction between artificial intelligence capabilities, human capital readiness, and HR analytics capability, which together support strategic HR decision-making and enhance organizational agility. The framework further emphasizes that technology adoption alone is insufficient without workforce readiness and the organizational ability to convert data into strategic insights.

This study contributes to the development of contemporary HRM literature by providing an integrative conceptual perspective on AI-driven HR transformation. The proposed framework also offers practical guidance for organizations seeking to develop adaptive, data-driven, and sustainable human resource strategies in response to the growing influence of artificial intelligence.
